I was recently fortunate to attend one of Kenan-Flaglerââ¬â¢s more prominent events, the Digital Marketing Bootcamp. The Digital Marketing Bootcamp provided a unique moment of reflection for me, as it is one of the few events in which I participated in both this year and last year as a wide-eyed freshman. The benefit of hindsight allowed me to recognize how much I have grown in the past year and during my brief time spent in Kenan-Flagler. HOW I INCREASED MY CONFIDENCE FOR NETWORKING EVENTSAs a freshman I approached the event nervously with my only preparation being a quick phone call with my older sister. I felt much more confident heading into the bootcamp this year thanks to now having experience with several similar events under my belt. In addition to these experiences, my increased confidence was also a result of training received both in and out of the classroom at Kenan-Flagler. Kenan-Flaglerââ¬â¢s Investment Banking Bootcamp, a collection of training sessions organized by upperclassman with the intention of better preparing younger students for the rigorous IB recruitment process, has a heavy emphasis on networking. I was able to take knowledge obtained from the IB Bootcamp and combine it with discussions from my Careers in Business course in order to understand how to take full advantage of the networking sessions that are abundant here at Kenan-Flagler. Attending the Digital Marketing Bootcamp has been invaluable in both of my experiences. During my freshman year I was able to develop a relationship with one recruiter which eventually developed into a vital mentorship. The jury recommended that Davis be sentenced to death,and the judge imposed that sentence. It is a basic belief which we inherit from prior ages of thought and scarcely realize that we hold: it is an implicit belief, not an explicit one, and it is so large a theory that it is woven into all of our ideas about history, both within Europe and without. . . (Blaut pg. 6-7). African-American people have had to climb over many obstacles to get to their position today. First, was the selling of their people into slavery. Then, they endured slavery itself, being treated like an animal. After slavery was abolished, Colored people still had to deal with racial discrimination and hatred. If this sounds rough, black women had it worse. African-American women had to deal with all the previously mentioned things, but they were women too! Females were oppressed almost as bad as the blacks. White women were not able to vote until the 1920. Therefore colored women had a double edged sword, they had to fight for freedom, but not be to dominate as to effect the men. Alice Walker's The Color Purple is a good example of colored women's plight. Three obstacles black women had to overcome to be able to express themselves were Racism, the lack of education, and the stereo-type that women are inferior. African-Americans have always experienced racism throughout their habitation in America. Slavery, is what caused most of the hatred towards blacks. African Americans were sold by their people and sent off to a foreign land. Colored people were used as work horses when they entered America. "It was acceptable for a white person to be lazy (in the South), and therefore, a white person takes advantage of this" (Theriault). White people wanted to keep their laziness. If the slaves were set free, then the whites would have to do more work. The slaves still fought for what they wanted, and finally won their "independence." Another dilemma was "if the south could abolish slavery, what would happen to the slaves? These slaves have been slaves for all their lives and would require education. These slaves would also require homes, some type of compensation, and more" (Theriault). Blacks were put in prison for rebelling against the white establishment. Most times these crimes were minuscule in comparison to the crimes committed against blacks or by whites. A colored person could be put in jail for looking at someone inappropriately, but if a black man was lynched, nothing happened. "I have been locked by the lawless. Handcuffed by the haters. Gagged by the greedy. And, if I know any thing at all, it's that a wall is just a wall and nothing more at all. It can be broken down" (Shakuer). This excerpt from "Affirmation" is an example of the feelings of hatred for the Whites. However, this quotation also shows the fight in the African-American race let alone its women. If the South could have kept education away from the blacks. Then ides as the one above would have never been published. Lack of education was a way the South tried to keep the blacks in a lower class. In The Color Purple, Celie is not allowed to go to school because she is to be kept barefoot and pregnant. She still received an education by learning what her little sister was teaching her, though. It was believed that if the blacks were kept uneducated then they would not know any better and would not fight for freedom. Unfortunately, for the South, the North was educating their blacks. Then these blacks were coming south and starting colleges for colored people. Booker T. Washington wrote, in his autobiography, ONE day, while at work in the coal-mine, I happened to overhear two miners talking about a great school for coloured people somewhere in Virginia. On Dec 14,1890 having received word that Sitting Bull was determined to visit the Pine Ridge Agency south of standing rock, McLaughlin had him arrested immediately. During the arrest, Siting Bull began to protest. His followers, having heard his shouts began to act. One of them fired a shout a officer arresting Sitting Bull. Despite of all the odds and confusion, she remained happy with the rose that she received. The narrator is not actually contented with what she has because she wants more than what she already received despite of its ââ¬Å"perfection,â⬠but she tried to be satisfied with it. The main theme of the poem is joy or happiness. Like many other woman, the narrator was very happy after receiving a very special and perfect flower just for her from the one she loved. The phrase ââ¬Å"One perfect roseâ⬠was scattered all over the poem to justify the happiness of the narrator that happens in reality because we used to express our happiness by saying a certain thing often that delighted us. The author used irony or comparing two things with different identity or individuality such as rose and limousine also leaves and heart. Based on my interpretations, I have seen that the author wanted to show the distinction of the two terms as well as its similarity. In realism, a woman wants to enjoy herself riding a limousine after receiving a flower. From this, she feels that she is the most beautiful woman ever. On the other hand, the existence of metaphorical heart of the narratorââ¬â¢s man as it refers to the leaves shows irony because a leaf drops once it began to pale, which is different from a loving heart that became stronger and dignified even if it is the only one who loves. Those literary terms in the poem made me think of its sense in a deeper manner. My Papaââ¬â¢s Waltz by Theodore Roethke Theodore Roethkeââ¬â¢s poem, entitled ââ¬Å"My Papaââ¬â¢s Waltzâ⬠shows the life of a boy within the hands of his father. The author wanted to convey a deeper meaning in his poem. By way of reading it, I can see that it was not just a simple learning of dancing that made the narrator struggled into his fatherââ¬â¢s authority. From learning how to follow his fatherââ¬â¢s dance step signifies his pursuance of obeying his father as well as making his life the same his fatherââ¬â¢s life. The main theme of the poem is fear. The narrator was afraid to counter-attack his father from all its way of educating him but he could not do anything because even his mother could not talk or act against his father. Based on my interpretation, the author wrote this poem because he experienced the same pain and struggle of his narrator. Readers could feel each situation and waiting for the next occurrence that can happen. The poem has no resolution at all. This verse illustrates the entire situation without any act of resolving the conflict. The father is the only authority because both the child and the mother could not speak for their rights. From this, I can also say that the author justified a simple way of describing a woman and child abuse that happened within a family that many could not able to perceive. The author selected literary themes to show the emotion of the narrator as he described his experience while ââ¬Å"dancing. â⬠Within those literary themes is the resemblance of fear and unknown future that awaits the child. I have felt the senses and attempt of the narrator to escape but he could not because of his fear and inability to pursue his life alone. From this, I can say that I thoroughly understand each line and stanza that the author wanted to interpret that brought me a new light of this kind of situation that happened in the society that many of us could not understand. The Ruined Maid by Thomas Hardy The poem entitled ââ¬Å"The Ruined Maidâ⬠by Thomas Hardy shows the struggle of a maid within her employers. The author showed and discussed the life of a maid without happiness but always failure. The author used two different characters in the story to show the emotions of a maid by using her friend. The author utilized jargons or terms that usually used in African-American community. Through this, even if the author did not state the physical characteristics of the maid, it shows that it refers to the Blacks by way f acknowledging the usage of words and terms in the whole poem. The author putted different literary terms or symbolisms to justify his claim about the ruined maid. Tired of digging potatoes, and spudding up docks; / And now youââ¬â¢ve gay bracelets and bright feathers three! (Hardy 6-7). These lines showed that work of the maid was not just to clean a house or to take care of the children, but becoming like a farmer. The metaphorical symbolisms of potatoes and bracelets also docks and feather shows the evolution of the maidââ¬â¢s life and ââ¬Å"prosperity. â⬠By comparing the bracelets and potatoes, the bracelets are light, beautiful and clean while the potatoes are full of dirt, hard, and dark. It shows that the life of the maid progresses from being a potato to become a bracelet. The maid also becomes a feather that was led by the wind even if she was already ruined. Despite of the uncertainties, the maid leaves her painful and sorrowful life in the hands of his master to find her self and new beginning alone. These literary terms made the poem more fun and entertaining. As I have read the poem, it gives me the right kind of laughter that I can feel while imagining the characteristic and lifestyle of the ruined maid. Because of this, I enjoyed every line and stanza of the poem because of the symbols, images, ironies, similes, and metaphors that exist all throughout the verse. From this, I can say that the authorââ¬â¢s intended audiences in his poem are the middle-class people especially the Blacks because despite of all the struggles and pains that they went through, they still have the capability to laugh and entertain their selves. Conclusion As a whole, these poems are not just simple verses. They are social constructs that we usually take for granted. They are also part of realism that we tend to ignore because these occurrences exist commonly. However, if we look at the content and its context in human society, we can perceive each scenario as a sensitive issue that we need to understand and tackle. Through this, we can demonstrate some solutions to these complex problems to avoid or at least lessen its existence within the society whether it came from the minority or majority communities that we lived in. Hudson Long in ââ¬Å"The Social Criticism of a Public Manâ⬠state: ââ¬Å"Beyond his remarkable sense of the past, which gives a genuine ring to the historical reconstructions, beyond his precise and simple style, which is in the great tradition of familiar narrative, the principal appeal of his work is in the quality of its allegoryâ⬠(49). The style found in Nathaniel Hawthorneââ¬â¢s ââ¬Å"Young Goodman Brownâ⬠contains the features quoted in the above passage, as well as many others ââ¬â which will be discussed in this essay. à The ââ¬Å"preciseâ⬠style mentioned by Bradley above may be the ââ¬Å"detailedâ⬠style stated by Clarice Swisher in ââ¬Å"Nathaniel Hawthorne: a Biographyâ⬠; she says: ââ¬Å"In his journal ââ¬â a kind of artistââ¬â¢s sketchbook ââ¬â he recorded twenty-five thousand words describing people and places in detailâ⬠based on two brief visits (18). The authorââ¬â¢s attention to detail may be the reason that every word seems to be meaningful in his sentences. Can you discard any words from the opening sentence without sacrificing some meaning: ââ¬Å"Young Goodman Brown came forth at sunset, into the street of Salem village, but put his head back, after crossing the threshold, to exchange a parting kiss with his young wife.â⬠à The reader can notice right away that Hawthorne writes in a well-read and cultivated style, avoiding the use of profanity, vulgar language, or words offensive to the ear. Consider his precise word selection from an enormous vocabulary: à They continued to walk onward, while the elder traveller exhorted his companion to make good speed and persevere in the path, discoursing so aptly, that his arguments seemed rather to spring up in the bosom of his auditor, than to be suggested by himself. Improving Organizational Retention Essay
As an independent consultant hired to improve retention issues at JCââ¬â¢s Casino concerning dealers and housekeeping I will look at this as two separate entities. The casino owner needs the quickest fix possible and I must look at the area first causing the most issues with the customers. Though there is a fast turnover of dealers there are enough employees to cover this area for the time being. The first issue is the housekeeping staff because it is causing customers to have to wait on their rooms until six in the evening. This can cause loss of revenue by customers moving to other casino hotels where they can check in at a reasonable time and this in turn could cause loss of revenue at the gambling tables. The first person I will meet with is the HR director, Tom Sneed, to see how the company process of hiring is done and if there is a job analysis directive with requirements and training procedures in place. Tom Sneed said applicants are sent through the local unemployment office, and apply through newspaper ads. The job application is a standard application with previous jobs, history, and education. The applications are passed to Andrew Keen for approval or disapproval. There is a job analysis in place for requirements from bending and lifting, to chemicals used in the cleaning process, and training videos. Each floor has carts set up to cover all the required products for each room; this is checked by the director of housekeeping each day and refilled as needed. All products are on carts, including boxes of gloves for protection for the housekeepers. As the director of housekeeping, Andrew Keen is responsible for staffing, scheduling the employees, keeping the housekeeping budget in check, keeping up with new policies, and initiating the new policies (Education Portal, 2012). As there has been a tremendous staffing issue with absenteeism and high turnovers, we need to see where the shortcomings are in this department. Keen does not think there are any issues within the company for the position, but that it is just hard to find good help. The hotel consists of 15 floors with 20 rooms on each floor except the top floor, which has eight suites. Each floor has two housekeepers per floor with each employee required to clean up to 10 rooms a day on his or her shifts if the hotel is full. The top floor employees are required to clean up to four suites a day on their shift. I introduce myself to the employees who are working and ask for a list of those who are not in for the day. I call all the employees off for the day to come in and request the employees who are at work to stay after for a meeting when they are done with their shift. I am setting up food trays and drinks from the kitchen plus paying them for the time at the meeting. I start out the meeting by explaining who I am, letting them know that any comments made to me about their dissatisfaction in the job is confidential. They will fill out a questionnaire on why they think there is such a huge turnover of employees in housekeeping, what they see as a way to fix it, and any dissatisfaction with the job. I let them know that the questionnaires are for my eyes only and I will assemble a list of issues myself, which I will take to the director of housekeeping and possibly on up the ladder to the owner. Occupational Stressors and Job Satisfaction The immediate items I notice from the questionnaires are extreme dissatisfaction with their supervisor Keehn. The list includes everything from watering down the cleaning supplies so much it does not clean or sanitize properly, to shortages on sheets and towels to scheduling issues. The employees believe that Keehn is trying to keep under budget to make him-self look good. Scheduling issues are not enough hours and refusing to work with anyone on scheduling needs. The 22 employees who were at the meeting said they get into trouble by Keehn if he sees them talking to each other or trying to help someone else get his or her rooms done. Job control stressors can be lack of control over your work, lack of recognition for work done, harassment, lack of respect from supervisors, and isolation from fellow employees to name a few (CWA, 2009). Each of these factors is all stressors with the housekeeping staff. Over all there is very little job satisfaction with the company because of all the negative issues. Those who are here would leave if they found another job with better scheduling and a better supervisor. Several of the employees suggested Rhonda Jordan should be the director of housekeeping. She has been here longer than anyone, knows the ins and outs of the company, always has a kind word, and has good communication skills. Many of the employees go to her for help instead of Keehn. I go back to HR with Tom Sneed and discuss with him the issue of the dealers quitting and look over the exit interviews on those who bothered to do one before they left. Mr. Sneed said that some of the dealers in the step-sons Joeââ¬â¢s pit have walked out during their breaks because of his attitude. He has a tendency to belittle the dealers and make the customers angrier instead of defusing a bad situation. His paperwork is haphazard and the accounting office is always calling him in to explain his paperwork to them. Two Work Motivation Theories The issues with the housekeepers and the dealers both stem from issues with their immediate supervisors. Using the goal-setting theory and reinforcement theory I am in hopes that the casino president will put into effect immediately the outline I have to present to him. The foremost and most important fix needs to be the housekeeping staff so that customers can check in at the normal industry standard time of three in the afternoon instead of six. After talking to Keehn and his denials of the accusations by his underlings and not taking any responsibility for any part of the housekeeping staff leaving, I will suggest that Andrew Keehn be fired and the position offered to Rhonda Jordan, who is an intelligent, warm, and job-oriented person. The employees all look up to her and respect her. Rhonda and I discussed in detail ways to keep the employees they do have and ways to hire and keep new employees. Goal setting will be to replace Keehn with Ms. Jordan, to make sure all cleaning products are up to standard market mixes, to have each cart filled for what each person needs and ready each morning, and to even out scheduling with fairness to each employee. New procedures need to be set in place, employee teamwork will be applauded, and all employees will help each other every day until all can go home at the same time, basically no employee left behind. To further enhance the housekeeping staff to come to work on their scheduled times we will offer a reinforcement of a free meal for a family of four in the hotel restaurant for every 30 days of scheduling each person does not call in and arrives at work on time. Until enough staff is hired all staff employees on the payroll will get an incentive of paid hours off for each room past 10 they clean during a workday. We want the employees here to feel as if they are important to the company by reinforcing the hard work they do. After talking to Joe, the pit boss, he knows that he is not cut out for the job he is in. He has admitted the stress of all the paperwork and the constant spotlight put on him by the customers and dealers is just not for him. He has agreed to go to his stepfather and tell him that he is not satisfied with the position and wants to move to head of security because the head of security is retiring in 30 days. For the employees under Joe who have stayed through his supervising an incentive check of 100 hundred dollars for each month they have been here will be given to them as a thank you and reinforcement to them as employees that they are valued. A new supervisor will be found and put into the position with the abilities to get the job done with good and appropriate communication skills. As a further reinforcement to let employees know they are valued, an employee suggestion box will be hung by the time clock. Counterproductive Employee Behavior The employee behavior is walking out on-the-job, calling in to work, and general turnover of employees which cost time and money to retrain new employees. The outline above will help with employee behavior by putting new supervisors in the positions needed that can act professional, fairly, and treat the employees with respect. Giving the employees incentives will also help with keeping the employees here until all positions and staff are put into place. Conclusion Common job facets include pay, supervision, job conditions, and communication to name a few (Spector, 2012). With this as a prelim, JCââ¬â¢s Casino hopes to fix the issues that are making the employees leave the job by getting better supervisors who are open to ideas from the employees, who show respect to the employees and are not short on praise when employees do a good job. Taking away some of the stressors of the job should help with job retention.
